Dampak Reward Non-Finansial pada Produktivitas Karyawan Gen Z di Kota Medan
Abstract
Perubahan karakteristik tenaga kerja pada era digital menuntut perushaan untuk menyesuaikan strategi pengelolaan sumber daya manusia, khususnya bagi karyawan Generasi Z yang memiliki orientasi kerja berbeda dibandingkan generasi sebelumnya. Penelitian ini bertujuan untuk menganalisis pengaruh reward non-finansial terhadap produktivitas karyawan Generasi Z di Kota Medan, dengan kepuasan kerja sebagai variabel mediasi dan budaya organisasi sebagai variabel moderasi. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei terhadap 150 karyawan Generasi Z yang bekerja pada perusahaan di Kota Medan. Data dikumpulkan menggunakan kuesioner terstruktur dan dianalisis dengan Structural Equation Modeling–Partial Least Squares (SEM-PLS). Variabel reward non-finansial mencakup pengakuan, fleksibilitas kerja, kesempatan pengembangan diri, dan lingkungan kerja yang suportif. Hasil penelitian menunjukkan bahwa reward non-finansial berpengaruh positif terhadap kepuasan kerja dan produktivitas karyawan. Kepuasan kerja berperan sebagai mekanisme penting yang menjembatani hubungan antara reward non-finansial dan produktivitas karyawan. Selain itu, budaya organisasi berperan dalam memperkuat hubungan antara kepuasan kerja dan produktivitas, sehingga efektivitas sistem penghargaan non-finansial sangat dipengaruhi oleh konteks nilai, norma, dan praktik organisasi. Penelitian ini memberikan kontribusi teoretis pada pengembangan kajian manajemen sumber daya manusia berbasis generasi serta implikasi praktis bagi perusahaan swasta dalam merancang kebijakan reward non-finansial yang adaptif terhadap karakteristik Generasi Z guna meningkatkan produktivitas kerja secara berkelanjutan.
